No te ofendas Apolo si te corrijo.
La misión del zener es ajustar la velocidad del cristal porque forma parte del control del oscilador.Este dispositivo lo gobierna el pic y tiene 3 estados, durante una parte de la línea la patilla que lo controla está configurada como entrada, es decir, en alta impedancia, por lo que no actúa en el circuito.Cuando se toman decisiones sobre el estado del oscilador (basadas en los rastros del split sync) se configura como salida y entra en el circuito conectado a masa (si vamos muy rápido) o a positivo (si vamos despacio).

En respuesta al posible substituto te diré que puede servir varicap, el BB104 es el que yo uso.
