小組是一個群體，而小組組長則是群體的領袖，有多重身分，其中以牧養、動員、異象傳遞這三方面的角色最為重要。
牧養，重點是關顧組員身心靈的需要，以建立組員的生命為目標。
所謂動員，則是強調這些牧養工作不應只由一個人承擔。基督教自馬丁路德的改革以來，便重視每個信徒在祭司職分上的角色和承擔，重視上帝與每個信徒之間的緊密關係。牧養等事奉，是信徒經歷上帝同在的最佳途徑，又豈能只讓領袖獨享？所以動員組員參與事奉是重要的一環，正所謂成全聖徒，各盡其職，建立基督的身體，就是指這基督的身體是要由眾人一同參與的。
有事奉，並且一同事奉，接下來所欠的便是共同的方向。聖經說，沒有異象，民就放肆，當一個群體只看自己的需要，忽略對外在目標和方向，日子久了，群體內部矛盾便會加劇，在人家背後講人是非的事便會增多。相反，當群體有一個清晰而具體的外目標時，群體便會同氣連枝，彼此間的矛盾往往顯得微不足道。所以，群體領袖若可以幫助群體成員發現共同擁有的關注，發掘那共同關心的群體，共同領受從上帝而來的異象，群體便在異象和實踐中成長。
